Abstract

Penelitian ini bertujuan untuk menguji pengaruh hrm practices dan job demand terhadap turnover intention dengan employee engagement sebagai variabel mediasi pada industri kreatif berbasis proyek. Penelitian ini menggunakan pendekatan kuantitatif dengan data yang dikumpulkan dari 246 karyawan dan dianalisis menggunakan SEM-PLS. Hasil penelitian menunjukkan bahwa hrm practices berpengaruh positif dan signifikan terhadap employee engagement, sedangkan job demand tidak berpengaruh signifikan terhadap employee engagement. Selanjutnya, job demand berpengaruh positif dan signifikan terhadap turnover intention, sementara employee engagement berpengaruh signifikan dalam menurunkan turnover intention. Hrm practices tidak berpengaruh langsung terhadap turnover intention, tetapi memberikan pengaruh tidak langsung melalui employee engagement. Temuan ini menunjukkan bahwa tuntutan kerja berperan langsung dalam meningkatkan keinginan karyawan untuk meninggalkan organisasi, sedangkan hrm practices berkontribusi dalam mengurangi turnover intention melalui peningkatan employee engagement. Oleh karena itu, organisasi industri kreatif perlu memperkuat praktik HRM yang dapat meningkatkan employee engagement sebagai strategi untuk mempertahankan karyawan.
